I was not very excited to take the UNV 100 class when I had to register for classes last Fall semester, and I thought it is a waste of credits. However, since the first day of class and overtime I changed my mind completely. I changed my mind due to several reasons I will be discussing in this paper. The main reason is that I found the environment of this class very similar to my high school environment, which was a STEM high school. In other words, I have always been challenged in this class to think critically and solve problems ranging from very small problems to big controversial social issues. Thus, when physiological and safety needs are satisfied, the person becomes driven by social needs, longing for love, care, and acceptance. In the hierarchical pyramid, self-actualizing needs are of the highest rank and will be revealed in all individuals who have achieved a more or less complete realization of other needs. This theory has important implications for managers. Most importantly, it reveals that human motivation is driven by a more complex background than just money. Among motives listed by Maslow, not all can be satisfied with financial gains, no matter how big. Financial reward works well in compensating those individuals who are struggling to cover physiological and safety needs. However, moving to social, ego, and self-actualizing needs, employees will require something more ingenuous to stimulate them than just financial compensation. In this area, monetary bonuses are often welcomed as a sign of appreciation that boosts a person’s ego rather than as a way to satisfy needs. This means that managers can draw on this theory to design incentives that will stimulate the performance of their relatively higher-paid employee groups who already place social and self-actualizing needs above basic ones. McLelland’s Learned Need Theory This is another example of a Need-Based theory that highlights some of important human drives that can propel good professional performance. The main idea behind the theory is that some needs are learned and not innate. Among those the most important needs are need for achievement, need for affiliation, and need for power. The first need includes â€Å"desire for challenging and somewhat risky goals, feedback, recognition† (McShane, 2004).   Managers can draw the conclusion that they have to be careful with the goals they set for employees. By setting ambitious, but achievable goals, they can create in their employees a sense of achievement that will increase their enthusiasm for work. Goals set each time one step higher than the employee’s current level are a good way to balance achievement with real abilities. Need for affiliation is defined as â€Å"desire to seek approval, conform, and avoid conflict† and â€Å"project a favourable self-image† (McShane, 2004). People are motivated by the need to feel a bonding with others and maintain a positive relationship with the rest. The manager can harness this drive by establishing a personal relationship with employees. For example, a person who is good with subordinates can use this friendship or partnership to elicit a positive response to work from them. An alternative way to use the need for affiliation is to place people in teams where the need to maintain a good relationship with others can push people toward making an extra effort to improve team performance for the benefit of all its members. The need for power is the most straightforward drive as it represents the â€Å"desire to control one’s environment† (McShane, 2004). This drive is certainly best realized in the managerial function. However, wide delegation of different tasks to various rank-and-file members can augment their sense of power and control and in this way stimulate their performance. Gellerman (1992) also refers to â€Å"power† and â€Å"achievement† motives as the motives that drive winners’ performance. Individuals struggling for achievement are motivated by internal agenda, â€Å"a process that occurs inside their own heads† and â€Å"consists of setting and then pursuing their own goals† (Gellerman, 1992, p. 20). In contrast, those following the power motive are more propelled by their external environments. Stahl (1986), after testing McLelland’s theory in various employee groups, arrived at the conclusion that the three drives are unequally represented in various groups. Thus, â€Å"senior executives were found to be the lowest scoring group in n Aff [Need for Affiliation] among all the samples in this book, with an average n Aff percentile of 15 percent† compared to blue collar workers’ average of 70% (Stahl, 1986, p.117). On the contrary, executives scored the highest in the need for power, along with colonels at the Air War College. The need for achievement was most strongly expressed by scientists and engineers. The above findings suggest that a manager needs to take into consideration the needs of particular groups and design incentive systems in consideration of the diversity of needs in various groups. Scientists may need a greater recognition effort, while blue-collar workers may be in need of more expression of gratitude and approval. In any case, the consideration of McLelland’s theory reveals that money cannot be the only driver, and the management needs to account for a wide range of motivators, also considering their category and what is most typical of this particular group. The same refers to the strength of drives across cultures. Individualistic cultures may be more driven by the need for achievement, while in collectivist cultures the need for affiliation is likely to play a greater role. However, this trend is likely to result in a unique combination of needs and drives present in each specific nation that can have an individual â€Å"motivation portrait†. This diversity of needs and connection between culture and motivation is another reason why reliance on one way of motivation, financial compensation, is ineffective. Expectancy / Equity Theory Expectancy / Equity Theory advanced by Victor Vroom is an example of process theories. It claims that motivation will be determined by a combination of effort, performance, and attractiveness of the reward. To be motivated, an employee should perceive the reward as achievable and the reward as desirable. In fact, there are three questions to be asked in order to define motivation: How hard will I have to work? (Effort) What is the reward? (Performance) How attractive is the reward? (Attractiveness) (Sharma, 1995) Rewards are separated into positive and negative ones, while â€Å"the more positive the reward the more likely the employee will be highly motivated† (Lindner, 1998). The same correlation is true for negative rewards where a more negative reward will discourage performance. The role of the management in the light of this theory is to establish clear links between effort and performance, on the one hand, and performance and reward, on the other hand. This will stimulate employees’ effort progress in the right channel. The correct determination of the reward is the crucial step in this process. Managers need to realize what the most important motivator for their staff is and act accordingly. Money can be this motivator in a number of cases; however, not in all. Alternative motivators can be approval of performance, promotion to a higher position, broadening of responsibilities, enrolment in training courses or formal evening education (such as MBA program), and so on. In any case, an employee should be expected to make an effort to achieve the reward – it should not be â€Å"granted† as such. A simple rise in salaries will not accomplish the task since an individual has to strive to achieve an increase in compensation via making an extra effort. Lindner (1998) suggests a scenario according to which employees are stimulated to do extra fundraising activities and told that â€Å"employees who are successful in securing funds will be given more opportunities to explore their own research and extension interests (interesting work)†. In this situation, there is a greater stimulus for employees to put extra effort in securing additional funding sources. Conclusion Employee motivation is a complex area, but its exploration is essential for any manager willing to achieve workable results in organizational productivity. He argues that, a se lf can only be identified based on the bundle of perceptions it so holds at a particular point in time (Hume, n.d.). He holds that, it is the perceptions that are in the self at a particular time that defines that self and hence its identity (Hume, n.d). To this he argues is like trying to differentiate the same thing from itself. Conclusion Both notions of personal identity by Locke and Hume present some interesting things and may elicit a lot of arguments and hence differences to different people. In my conviction however, I hold that Hume’s argument of the identity of self has more strength than Locke’s unity of consciousness. I have got my own reasons to this conviction and I will provide two arguments in account of this. Firstly, let’s take an account of insanity. Insanity is a cond ition where a person loses their mind. When a person goes insane or loses his or her mind, it is possible and convincing to say that they have also lost their identity until in such and such a time that they get to regain their mind. I say so because, a self is such identified as one and the same through their behavior that is generally woven in their way of thinking that makes them behave the way they do (Sacks, n.d.). What comes of an insane person is that it is even difficult for them to tell of their identity and through their behavior, anybody else who there in the past knew the identity of the sane and now insane person can clearly make that they are of different identity. It is possible that, should someone come to know of the insane person in their present conditions they will probably not be able to conceptualize their identity while they were in sound mind. Secondly also relating to the mind is intoxication by drug. Intoxication of mind can lead the person to behave in a m anner that is not as we know that of the real self. Intoxication therefore robs off the self the identity of that self albeit momentarily. It is therefore not very correct the notion by Locke’s of continuity. The introduction of the report will discuss recruitment and selection and the methods of recruitment and selection. The main body of the report will focus on companies today, and how they are recruiting and selecting with more innovative approaches that many companies are beginning to use in 2013. Then in the report there will be a section on some weaknesses about the ways in which companies are beginning to recruit and select. To conclude the report I will sum up everything on the topic of recruitment and selection and state my opinion. Recruitment and selection is one of the many roles played by a human resource manager in an organisation. In the human resource department they deal with what positions need to be filled, they take the possible candidates through a series of interviews, select the best candidate for the job, the training of the employees, they also tell the employees all about the services they offer and they make sure that the employees and the organisation are highly motivated. Organisations all over the world have realized that human resources is a very valuable asset to them and therefore necessary measures have been put in place to make sure that the organisation will gain and keep a highly skilled workforce which would guarantee that the organisation manage a competitive advantage over its competitors (Jones George, 2007). In recruiting and selecting it is very important to have a clear job description and personal specification. A job description will entail what the title of the job is, to whom the job holder will be responsible and for whom they will be responsible too. It will also entail what their roles and responsibilities will be. A person specification will look for what skills and characteristics the applicants will need for the job. When applying the two together they provide the foundation for a job advertisement. Recruitment is the process in which you source possible applicants for a job. The manager who is in charge of hiring the applicants can use the likes of job boards, social networking sites, recruitment programmes that may be linked with colleges and possibly job fairs. These may be used by companies to create an interest in jobs that are available in a certain company (Peterson, J. 2013). Selection is the process where when all the candidates have been selected the group of candidates will be broken down and one out of all of them will be selected for the job. This process may and can require a couple of different interviews and assessments of the applicants personality (Peterson, J. 2013). For the selection of a candidate, many organisations use a range of different tools and technologies to measure a candidates abilities and skills, allowing them to successfully choose the most qualified candidates that would benefit the company most to proceed to the interview process. By assessing a candidates skills this will enable the organisation to look into different qualifications within the interview.(Human Resource Management in Ireland 3rd edition (2006) Page 119). As part of the recruitment and selection process, it is very important to assess the candidates true interest in the company and their position in the organisation, which can then ensure you are hiring a long-term employee. A good way to retain employees in an organisation is to include things such as telling them about their salary and the benefits that they may offer within the good work environment. Today there are many different methods of recruitment such as: 1. Internal methods e.g. Internal promotion 2. External agencies e.g. Employment agency 3. Printed media e.g. National local newspapers 4. Other media e.g. Internet, TV 5. Education Liaison e.g. Careers fairs 6. Professional contracts e.g. Conferences, trade unions 7. Other methods e.g. Past applicants, word of mouth (Noel Harvey Lecture slides) There are a few different selection processes, which are as follows: The interview The objective of this, is to meet the candidate face to face to see if they are the right person for the job, to record some answers to critical incident-type questions, to discuss contractual terms and conditions etc. Psychometric tests Standardised test of performance attitudes or personality. There are a few different types for example: cognitive ability, personality, attitudes and values, and career choice and guidance. These tests can either precede or follow interview stage. Results can form basis of further interview questions, or interview can be used to feedback test results. Assessment centres Multiple-method design, usually incorporating testing, interviews, and work sample exercises, where candidates are tested by observers on job-relevant dimensions. Can last from 1-5 days. These are usually the final stage of assessment to reach outcome decisions. This is a good form of selection because it gives employers the opportunity to observe candidates over a longer period of time in formal and informal situations, and multiple assessments by several assessors over several exercises can eliminate some individual biases associated with one-to-one interviews.(Human Resource Management in Ireland 3rd edition (2006) Page 120) It is essential to recruit and select employees who are fully committed to the aims and objectives of the organisation. An employee who believes in what the company is about and what it wants to achieve, will try their best to accomplish the companys goals. They will want the company to be successful, and will feel the sense of achievement from being part of the companys success. By hiring the right high quality employees for the job, with the right qualifications and skills, who are determined to succeed, this will result in increased levels of organisation performance. Every company has recruitment and selection processes in place to hire their employees, for example Boston Scientific, ESB, Google, and Dunnes Stores etc. In recruiting today we are now in an era where technology rules. Methods today are changing drastically for not just the employer but the employee too. Online recruitment is the way forward and in 2013 its what most companies are using to recruit and select. Some examples of the online recruitment methods are using social networking sites like Facebook and twitter, job boards and even mobile apps. Research shows that 2012 was the year for workforce innovation; companies were testing in the use of social media in branding and marketing their organisations. But in 2013 research has shown that now companies are taking social further and that this year 2013 will be the year of social HR, as many organisations are integrating with social technology to recruit, develop and engage employees (Meister. J, 2013). Employers have begun to find out more about who they may be recruiting and selecting by going online. The Death of the CV, in 2013 the traditional CV is being replaced by a persons personal brand and how they are portrayed online. Now that times have changed employers are checking out potential candidates backgrounds before they are even interviewed. The manager that is going to hire you will definitely look into some of the following sources about a potential employee. (Meister. J, 2013). They will check your Facebook profile. They will enter your name into Google and Bing to see what may come up. They will check up on your twitter account to see how many followers you have and to look through your tweets. They will check your LinkedIn profile, they will look into the quality and size of it community. They will also check your recommendations on your LinkedIn profile. Another innovative approach online that some employers are taking in recruiting and selecting candidates is through Gamification. This process is edging its way in through the back door. Here is an example of how the Marriott use it as a method of recruiting and selecting. The Marriott Hotel have come up with a hotel-themed game that is played online, its quite similar to Farmville. In this game the players (potential candidates) have to play and manage the responsibilities if they were to be an actual manager in a kitchen. The candidate playing the game will get to know a bit about the industry, also there is a reward system in place to make it more realistic for the candidates. The basis behind the game is first of all the Marriotts name is growing outside the market, and the younger generation coming up they are finding new ways to interest them in careers in hospitality. Gamification is now a popular tool being used in the recruitment process because it attracts possible candidates through these social games on Facebook and LinkedIn. The game My Marriot on Facebook is an opportunity for any company to use a social network like these as a platform to engage global perspective new hires and show them what it could be like to work for them in there co mpany (Meister. J, 2012). Another innovative approach used online to recruit is using YouTube a social media site it a very effective tool for recruiting employees today. It is used by managers who are hiring. They may talk about a role that they are looking to fill in their team. When using this method of recruitment it means that anybody who is a candidate for the job can get the chance to see where they might be working, who they may be working for and they may be working with. Another approach online that is being taken is RSS (really simple syndication). This website is used by applicants. Its a website that keeps potential applicants up to date with any jobs that have been posted online. There is a daily update about the posting of jobs without the applicant even having to return to the website. When the website is set up the RSS reader will continuously check websites for any new and available jobs that may have been posted online. It will then proceed to show these jobs to the applicant without them having to do a thing. This section of the report will discuss some of the disadvantages of online recruitment. Today online recruitment and selection is one of the most popular methods with most companies and it is the way forward in this process. There can also be some disadvantages to this method. The first disadvantage may be the high volume of responses to the job because now everyone around the world is able to gain internet access so easily they could see the job advertisement online. Many unqualified may apply for the job this may be time consuming for a company to go through each applicant. To avoid this happening make sure the job advertisement is specific to exactly what you are looking for. Another disadvantage is online recruiting is too impersonal because a lot of it involves emailing and telephone interviews this can make it come across as too impersonal. The employer may not get the chance to interview the possible candidate multiple times; this makes it hard for the employer to determine if the candidate would be correct for the job and for the company and its culture. Another disadvantage of online recruitment is security problems that may come about with the internet. People can create spams and fake profiles. The advantage of these is that it will grasp the attention of potential applicants. Although some may think it is an unprofessional approach even slightly intrusive. Companies have also begun to hang large banners and signs. The advantage of these banners is that they are cheap making them cost effective. But also they may be considered as an unprofessional approach and a busy location is always needed. Bill bored advertising is now another popular recruitment method. Its advantage is its a high volume attention grabber but its unable to display a large amount of information this could come as a disadvantage. Another popular recruitment method that is now being used is companies have begun to use competitions to recruit. The advantage of this would be the opportunity to evaluate skills before extending the job offer. It may be very time consuming though. The use of kiosks makes it easy for the person to apply for the job. The disadvantage of kiosks would be the unmonitored application flow. Many companies are now using movie ads because they attract people who are currently looking for a job. The disadvantage is that these ads may be intrusive and disturbing. Another recruitment method would be on site recruitment. Here the company can reach a wide variety and audience of people; it also saves time and deals with good public relations. There would be a disadvantage that it would deal with lots of unqualified applicants. In my opinion after researching this topic on recruitment and selection it gave me a better understanding and insight into how companies are going about recruiting and selecting today. As technology is evolving so are the methods and processes of recruitment and selection. In an article that was discussed in the report it stated that 2013 will be the year of social HR, as many organisations are integrating with social technology to recruit, develop and engage employees. The further I researched the more true this statement became. I feel after doing this research that online recruitment will be how all companies will be recruiting and selecting within the next few years. As technology gets more innovative so will the approaches to how companies will recruit and select. There where both pros and cons to online recruitment but within the next year I feel that any negative of online recruitment will be flushed out. There is no problem with using the old methods of recruitment and selection but as the new generation workforce coming up now they should be mostly aware and comfortable with the online methods that they are going to come across as they begin to look for employment.

Community Service in High School Essay

Community service, work done without pay, is becoming increasingly familiar to high school students nation-wide. Schools are encouraging student to participate in communities that contribute so much to their public education. However, requiring 100 hours of community service is asking too much of students and should be reduced to 50 hours. Students already have their hands full among homework, clubs, sports, and their actual lives. Because the work may not be volunteering if it is required, then students can receive grades and credits that will show up on their transcripts for the community service they volunteer for. It is true of course, that requiring 50 hours of community service would take up students’ time for homework, clubs, and sports, but the service could be completed during the summer and student would have 4 years of their high school career to complete. Wouldn’t requiring the volunteer work make it not voluntary? Well, yes, of course! But it would give stu dents the chance to say, â€Å"I am never doing that again†, or â€Å"I am glad I did that.† Academic gain. Students will tend to do better in school because they would be able to apply what they are learning in school. Increase in self-efficiency for students because they learn that they can all make a difference in what they do, â€Å"Can-do-attitude.† Additionally students will increase their problem-solving skills, while volunteering students will run into problems that requires the use of their brain to solve. Again, applying what they lean in school to use in â€Å"real-life.† Right out of high school, students who volunteer are more likely to vote based on the attitude –â€Å"I can make a difference† – they get from the community service they partake in. Potential employers would see the community service hours attractive. That attraction could lead to a career, not just a job. The hours volunteered in the community could also help students receive future scholarships. The connections students create when meeting new faces or organizations would help with scholarships – the more people/organizations a students know = more possibilities of a recommendation. Community service would be beneficial for all that are involved. Students learning skill that prove beneficial for life. The community being able to receive back what they contribute to public education. So yes, requiring community service hours to graduate high school should be passed.

â€Å"The boy in the striped pyjamas† by John Boyne is a book about a nine year old boy called Bruno who is growing up in Berlin during World War II. He lives a very comfortable life in a large house with his parents and his sister, not forgetting the maid and the cook. But this all changes very soon when his father who is a very high-ranking soldier is promoted to â€Å"Commandant† and to Bruno’s sadness the family have to move to a place which Bruno refers to as out-with. Bruno immediately becomes very homesick for many reasons.He misses his grandparents, his house, his three best friends for life and of course his adventures. Bruno is a very curious boy and while looking out of his window one day he noticed that there were other people, lots of people. It isn’t long before Bruno decides to ask his father about these people but his father tells him that they are not people at all. It turns out that it is the extermination camp Auschwitz and due to Brunoà ¢â‚¬â„¢s curiosity and boredom he decides to explore and it is here at the fence that he meets and befriends a young boy called Shmuel.Almost every day he meets Shmuel and they talk by the fence both on separate sides but they are both desperate to play with each other and conveniently Shmuel’s father goes missing and he needs Bruno’s help to find him. They make a gap in the fence just big enough for a small boy to fit through and Bruno goes into the camp with a pair of striped pyjamas and it is then that something unimaginable happens. In this essay my task is to describe how well John Boyne has involved the reader throughout his challenging novel to ensure our sympathies for Bruno.

Rewriting the Concept of Hell in Dantes Inferno The idea of making up a Hell, or inferno, is not an experience in which I, even in my wildest thoughts, had started to imagine. Call me an optimist, but the idea of imagining Hell never appealed to me. However, as I read through the Bible, I have come across many images of hell and will now attempt to create a partial picture. As I sit imagining my inferno, I see that it would be significantly different from Dante’s inferno. I do agree that an Inferno should have stages, or circles, but fewer than that of Dante.
